How Employer Branding and Recruitment Fell in Love Reality check! Are you aware that recruiting has changed? Gone are the days of âPost and Prayâ: where you post a job listing and wait for the swarm of candidates to come a runnin. Todays recruiters have bigger, better technology but we also have a veritable firehose of candidates to deal with. The baby boomers are retiring in droves and while we have a large market of graduates stepping up to the plate, we are still seeing candidate shortages across the board. This coupled with the changing attitudes toward work of the millennials vs. those exiting the workforce, it can leave recruiters with a difficult job to find the right fit. The job market has shifted and new methods of recruiting are coming in to play in todays market, companies have to bring their A-game if they want the top players. The bottom line question here is: âWhere does recruitment marketing fit in to your overall corporate recruiting strategy?â Lets get something straight: posting a quirky job listing is a far cry from using recruitment marketing in your recruiting strategy. It is no longer enough to slap a mission statement on some branded frisbees, companies are stepping up and presenting their own unique experience to candidates in a competitive fashion. This is not about gimmicks or tactics, its about a total strategic effort that begins with recruiting. This next generation of candidates dont necessarily expect more from the company that they choose to work for, but they are most certainly on a hunt for something different than their predecessors. So do a deep dive (first) into what makes working at your company different. If the answer is nothing, change that before embarking on any recruitment marketing plan. Some questions to whet your appetite: What can a candidate expect to learn? What sort of work-life support do you offer? (This doesnt have to mean work from home, it can mean having a playroom in the office or letting the volleyball team take off at 3pm on Thursday as long as their tasks are done) How will a candidate be treated by their manager? Their team? Their executive? What kinds of projects will they be working on? Once you are in tune with what you have to offer, you need to align it with what your target candidates really want. You cant do that without research. Demographics are playing a huge role in how employers craft their branding initiatives nowadays and the findings are not only surprising to even veteran researchers, they are changing on a regular basis. Know your target market: What might work for some, wont work for others. Does your set of candidates put an emphasis on social media freedom, salary, vacation time, or something as small as dress code? Know what theyre looking for, and let them know you offer that. Present an all around brand experience. Even before the interview, the candidate should have a clear picture of your company culture and employer brand. You should be blaring your message on social media, job listings, your website and employer branding videos. This all ties in to recruiting the right people for the right job and creating a synergistic work environment. Strategic communication is crucial during the employer branding experience. Keep it real: Yes, a big part of this process is to attract the talent that you want and need, however, be honest about what you really are. Dont present a 9-5, suit-wearing, clock-punching business as a fun-loving, jeans-wearing environment. The goal here isnt to misrepresent yourself in order to get those great candidates, it is to present yourself in the best light and let them know what you can offer them. If you are rigid and demanding, thats okay. But you need to ensure that you balance it with the positive sides of that equation, like ambitious, driven and unparalleled. Dont forget the website! The website is hugely important in candidate experience, especially the latter stages. We dont so much as walk into a burger joint without yelping it, you know theyre going to be all over that website. Make sure that it is authentically representing you. Its not enough to have a nice, easy to navigate site, your career portal should really reflect how you wish to be seen by candidates and in turn, show them what its like to work for your organization. How do you do this? By taking advantage of how simple its become to take pictures, upload videos and write posts about the burning questions in your candidates minds. In this new climate for recruiting, employer brand plays a huge role. This new workforce has a, âthe ball is in my courtâ, mentality and its showing. Pete Seeger There are times in your career when your loyalty to your employer and your enthusiasm and dedication to your job are put to the test and one of them is when you discover, either accidentally or otherwise, that a new hire with less experience than you is being paid much more than you. This discovery stings very sharply, and if youve ever been at the receiving end of it, you know its hard to ever feel the same about your employer again, no matter how cordial and even enjoyable your working relations have been in the past. The truth of the matter is that almost every organization in the world is forced to raise salaries for new hires in order to keep up with external market rates. While it would seem that the fair thing to do would be to hike the salaries of those who have more experience and have been with the company a good many years, its often not done because of financial constraints and other factors. And so every experienced employee faces this unpalatable situation at some point or the other of their career, and theyre left with two choices they can stay silent and accept their situation without kicking up a fuss, or can talk to their employer openly about it and ask for a pay hike. The second option could again lead to one of two things your request is accepted and youre given a raise, or it is denied. And if youre denied the raise, then you have two choices yet again quit your job and find a new one, or stay on even though youre now disgruntled and disillusioned with the system and the unf airness of it all. If you dont get a raise, your initial reaction fueled by the adrenaline of righteous indignation is to throw in the towel and quit however, if your livelihood is dependent on your job and you dont have other offers pouring in, then the solution is not as cut and dried as it would seem. If you stay back, you also have to face the fact that youre always going to feel as if your employers are taking you for granted and that youre not being valued as a loyal and long-time employee. And if youre in a senior position and required to train and guide the newcomers who earn much more than you do, its a pretty awkward situation that could lead to some uncomfortable and even antagonistic moments. Theres no one-size-fits-all solution to this problem, and the decision to be made lies on your individual circumstances and your frame of mind. However, there are a few factors that can make your choice a little easier: If you have a better job option, take it after researching it thoroughly you dont want to jump from the fat into the fire. If you think you can find better options, stay on at your present job even as you keep looking out for a new one theres no sense in quitting before youve lined up some security for your future. If you dont find anything else, find a way to stay on at your job and also get something in the bargain if your work record is exemplary and if your organization thinks youre too valuable to let go, they may be willing to compromise a little and give you a raise in a month or so; so negotiate a deal with your boss, and use your brains to work things out to your advantage. Problems at work are bound to crop up every now and then if youre aware of their possibility and prepared to deal with them, you dont really have to worry too much when they do happen. What LinkedIns apply button may mean for job seekers - Theres been a lot of buzz in the past week or so about LinkedIns apply button. Mashable reported LinkedIn will launch a button to allow users to easily apply for jobs using their LinkedIn profiles as an effective resume later this month. Dan Schawbel called for this being one more nail in the resumes coffin and asserted job boards are on their way out as a result. Theres lots of push back from the recruiting community on the topic and, many of us believe the resume is not going out of style, but I think there is a more important question to consider for job seekers. Does one button applying help or hurt your chances for a job? Easy isnt always the best approach for job seekers. I would anticipate a one-button solution (eliminating those pesky hoops job seekers usually need to jump through) will result in many more candidates applying for jobs. Just a guess here, but I am also guessing it would appeal to more UNqualified candidates. Im not sure if thats useful for employers or job seekers, but its sure to feed into an applicant tracking system to help make it easy for employers to scan and screen applicants. The question of what it all means for job seekers still sticks out like a sore thumb. One of the most important things to do when applying for a job online is to target your materials to match the employers needs. How you apply for a job can be the difference between getting a job or not. Its crucial that your application materials make a case for you. This may be tricky for people applying for various types of jobs. It is much easier to tweak a resume and application than it is to worry about what LinkedIn profile is up. (Although, of course, the LinkedIn profile is always a factor, when it is the clear leading indicator when you apply, it can make applying more complicated for career changers or those career change expert Marci Alboher calls slashers. She defines slashers as people who have multiple career interests and expertise and cant answer the question What do you do? with a single word or phrase.) Donna Svei points out that reports say applicants will have a chance to edit their profiles when they apply, but as she explains, its unclear right now if the changes would be permanent on the LinkedIn profile or not. These are all important details, and it will be absolutely necessary for job seekers to remember that one button applying may shorten the process, but its not an invitation to apply for jobs without foresight and focus. If companies do start to receive a lot of unqualified or un-targeted applicants, we may see them preferring to find candidates from other sources. In fact, Career Columnist for The Seattle Times (NWjobs), Paul Anderson recently shared a column describing the fact that some employers advertise and collect applications from places even though they DONT expect to hire applicants from that pool! A little crazy, right? Paul clarified for me they put out those feelers just in case they dont get a good pool from their preferred sources. Job seekers should keep an eye on news about easier ways to apply for jobs. If you want to land an opportunity to interview for the job, though, dont focus on the its easy aspect keep an eye on the prize and spend time needed to tweak and target.
